การเสริมพลังอำนาจให้กับการทำงานเป็นทีมของภาวะผู้นำแบบแลกเปลี่ยนและผู้นำการเปลี่ยนแปลง: ผ่านมุมมองทฤษฎีความต้องการ-ทรัพยากรในงาน

บทคัดย่อ

ภาวะผู้นำแบบใดที่สามารถดึงศักยภาพการทำงานเป็นทีมได้มากกว่ากัน เพื่อตอบคำถามดังกล่าวงานวิจัยนี้จึงมีวัตถุประสงค์เพื่อตรวจสอบบทบาทการเป็นตัวแปรคั่นกลางของภาวะผู้นำแบบแลกเปลี่ยนและผู้นำการเปลี่ยนแปลงในความสัมพันธ์ระหว่างการทำงานเป็นทีมกับความยึดมั่นผูกพันในงานภายใต้มุมมองของทฤษฎีความต้องการในงานและทรัพยากรในงาน (ทฤษฎี JD-R) ตัวอย่างในการศึกษาเป็นบุคลากรทางการศึกษาจำนวน 134 คน วิเคราะห์ข้อมูลโดยใช้เทคนิคการวิเคราะห์ตัวแปรกำกับและทดสอบอิทธิพลอย่างง่าย ผลการศึกษาพบว่าทั้งภาวะผู้นำแบบแลกเปลี่ยนและภาวะผู้นำการเปลี่ยนแปลงเป็นตัวแปรกำกับความสัมพันธ์เชิงบวกระหว่างการทำงานเป็นทีมกับความยึดมั่นผูกพันในงาน แสดงว่าภาวะผู้นำทั้งสองแบบสามารถเสริมพลังอำนาจให้กับการทำงานเป็นทีมเพื่อสร้างผลผลัพธ์ที่ดีขึ้น แต่ภาวะผู้นำการเปลี่ยนแปลงจะมีประสิทธิภาพที่สูงกว่า ผลการศึกษานี้แสดงให้เห็นว่าภาวะผู้นำเกี่ยวข้องกับทฤษฎี JD-R ในลักษณะการกำกับความสัมพันธ์ระหว่างการทำงานเป็นทีมในฐานะเป็นทรัพยากรในงานและเชื่อมโยงไปยังผลการปฏิบัติงานในระดับบุคคลได้อย่างไร
